In today’s market, hope is not a recruitment strategy.

The leadership gap is costing providers

Adult social care in England still has approximately 111,000 vacant posts, while around 335,000 people left their roles during 2024/25.

Stop waiting for the perfect applicant

The strongest Registered Managers are rarely sitting on job boards waiting for your advert.

They may be delivering results for another provider, quietly considering their next move or waiting for an opportunity strong enough to justify leaving.

Reaching them requires more than advertising.

It requires:

  • Targeted market mapping

  • Direct approaches to passive candidates

  • Honest conversations about the service

  • Accurate salary benchmarking

  • A compelling reason to move

  • A recruitment process that maintains momentum

If the salary is unrealistic, the brief is vague or the process takes too long, strong candidates will walk away.

HR must challenge the vacancy

Before launching a search, HR and recruitment leaders need honest answers:

  • Why did the previous manager leave?

  • What condition is the service genuinely in?

  • Is the salary competitive?

  • What operational support will be available?

  • Will the new manager have the authority to make changes?

  • Why should a successful manager leave their current employer?

Candidates will ask these questions.

If the provider cannot answer them convincingly, recruitment will stall.

Succession planning must start earlier

The worst time to build a leadership pipeline is after a resignation.

Care providers should already know:

  • Which managers could progress internally

  • Which services are most vulnerable

  • Where leadership capability needs strengthening

  • Which external candidates could be approached

  • What interim cover would be available

Promoting a Deputy Manager may look like the quickest solution—but readiness matters.

A premature promotion can create two vacancies while solving neither.

Use interim leadership strategically

An experienced Interim Manager should not simply keep the chair warm.

They should stabilise the service, strengthen governance, support the team and reduce immediate risk while the permanent search continues.

The interim protects the service today.

The permanent appointment secures its future.

Used together, they stop urgency from forcing the wrong long-term decision.

Don’t fill the vacancy. Fix the problem.
